Abstract
Workplace spirituality has emerged as an important area of organizational behavior, as employees increasingly seek meaning, purpose, a sense of belonging, personal values, and positive relationships in their working lives. Organizational Citizenship Behavior (OCB) refers to voluntary and discretionary employee behaviors that contribute to organizational effectiveness beyond formal job requirements. This theoretical paper examines the relationship between workplace spirituality and OCB and develops an integrated conceptual framework. The study is based on a conceptual review of existing literature and draws upon Social Exchange Theory, Self-Determination Theory, and Person–Organization Fit Theory. The proposed framework suggests that workplace spirituality may encourage OCB by creating meaningful work experiences, strengthening interpersonal relationships, enhancing organizational identification, supporting intrinsic motivation, and promoting value congruence. Job satisfaction, organizational commitment, organizational identification, psychological ownership, and intrinsic motivation are proposed as mediating mechanisms, while organizational culture, leadership, and perceived organizational support may influence the relationship. The paper highlights research gaps and concludes that workplace spirituality can promote voluntary, cooperative, and constructive employee behavior.
